Reflection

I spent years sitting in staff rooms watching leadership teams misallocate their energy because they lacked a shared, objective vocabulary to talk about the growth of their people. It was deeply frustrating to see leaders waste time trying to coach character or alignment challenges that actually required firm organisational boundaries, while missing opportunities to support individuals who simply needed focused skill development. To fix this, I put together the OFF3x2 framework: an analytical matrix that separates individual developmental goals from clear behavioral boundaries, giving teams a direct vocabulary to make clean alignment choices. I built this scaffolding by synthesising established organisational research into three clear lenses: Character, Competence, and Cognisance. While putting an analytical tool on paper can look rigid, my lived experience in schools has taught me that clear parameters are the absolute prerequisite for human agency. We talk constantly about giving teachers autonomy, but true agency cannot survive in an unpredictable environment. By creating a clear system that separates a straightforward skill deficit from a fracture of trust, I wanted to help leaders protect the collective health of their teams and ensure our resources are treated as honest investments in human potential.
